The Effect of Work Stress and Career Development On Nurses' Motivation at Ibnu Sina Islamic Hospital, Bukittinggi

Abstract

Work motivation among nurses is a crucial factor in improving the quality of healthcare services in hospitals. However, several organizational factors such as job stress and career development may influence nurses’ motivation. This study aimed to analyze the effect of job stress and career development on nurses’ motivation at Ibnu Sina Islamic Hospital Bukittinggi. This research employed a quantitative approach with a cross-sectional design. The population consisted of 119 inpatient nurses, and total sampling was applied. Data were collected using validated questionnaires and analyzed using Structural Equation Modeling (SEM) with SmartPLS. The results indicated that career development had a positive and significant effect on nurses’ motivation with a path coefficient of 0.865 and a t-statistic value of 40.089. Meanwhile, job stress did not have a significant effect on motivation or career development. The coefficient of determination (R²) of 0.763 indicates that the model explains 76.3% of the variance in nurses’ motivation. These findings suggest that strengthening structured and transparent career development systems is an effective strategy to improve nurses’ motivation in hospital human resource management.
